Nas últimas décadas tem-se assistido a uma crescente popularidade do estudo da liderança e do empenhamento organizacional. Este interesse surge pela sua associação a variáveis consideradas potenciadoras da produtividade e eficácia organizacional. Assim, o objetivo do presente estudo consistiu em compreender o papel da liderança no empenhamento organizacional dos profissionais de saúde. Para alcançar este objetivo, o contexto de análise incidiu em duas organizações que, embora pertençam à Unidade Local de Saúde (ULS) da Guarda, funcionam de formas bem distintas. Em termos metodológicos, optou-se por um estudo comparativo entre as duas organizações selecionadas adotando-se uma abordagem de investigação mista (qualitativa e quantitativa). Para a recolha de dados, recorreu-se à entrevista aos líderes, e a um questionário aos liderados/colaboradores, bem como à análise documental. Como técnica da interpretação e análise da informação usou-se alguma a Análise de Conteúdo e alguma estatística descritiva. Esta investigação permitiu concluir que a liderança tem um papel preponderante no contexto das organizações de saúde, nomeadamente, no nível e grau de empenhamento organizacional dos seus colaboradores. Nas organizações estudadas existe, de fato, uma relação de influência entre o estilo de liderança e o nível de empenhamento organizacional. No que se refere ao empenhamento organizacional concluiu-se que a dimensão do empenhamento normativo e a dimensão instrumental são as mais importantes em ambas as organizações, contudo, o empenhamento afetivo também assume grande relevância. Da análise comparativa entre as duas organizações estudadas e, no que concerne a estes dois constructos verifica-se a existência de algumas semelhanças e de algumas diferenças, visto que o tipo de liderança destas organizações é diferente. Algumas sugestões/recomendações para os profissionais de saúde (líderes e liderados), bem como algumas limitações e sugestões para futura investigação nas duas áreas aqui estudadas (liderança e empenhamento organizacional), são também apresentadas.
In the last few decades has attended an increasing popularity of the study of construct organizational commitment, being subject of preference for many investigators. The interest appears of the estimated one that it exists of its association with considered potentiating variables of the productivity and organizational effectiveness. In recent years it has attended in turn a bigger acceptance of the multidimensional model of the commitment considered for Meyer and Allen, who consider to be formed by three components: affective, normative and instrumental. The present study it seats in the some focus of commitment, with relevance for the style of leadership of the organizations. This study it has as main objective to understand and to relate the paper of the leadership in the organizational commitment. In methodological terms it opted for if making a comparative study between two distinct organizations adopting a mixed boarding (qualitative and quantitative). For data collection it opted for the methodological triangulation, appealing to the interview, questionnaire and documentary analysis. As a technique of interpretation and analysis of information used to a content analysis and some descriptive statistics. This investigation allows concluding that the leadership has a preponderant paper in the context of the organizations, nominated in the level and degree of organizational commitment of its collaborators. In the organizations studied there, in fact, a relationship of influence between leadership style and the level of organizational commitment. As regards the engagement organizational concluded, that the extent of normative commitment and instrumental dimension are most important in both organizations however, the engagement affective also is of great importance. From the comparative analysis between the two organizations studied and, as regards both these constructs is verified that there are some similarities and differences, since the leading type is different from these organizations. Some suggestions / recommendations for health professionals (leaders and headed), as well as limitations and suggestions for future research in two areas studied here (leadership and organizational commitment) are also presented.
