O presente trabalho explora a relação indivíduo-organização, materializada através do apoio e do clima organizacional com implicações nos níveis de empenhamento organizacional e satisfação no trabalho. A inexistência de estudos em contexto militar, em particular em Unidades de Artilharia que expliquem os níveis de empenhamento e satisfação, justifica a pertinência desta investigação. Os dados foram recolhidos tendo por base uma amostra de 253 indivíduos de três Unidades de Artilharia. Para a realização do estudo foram utilizados o Questionário de Clima Organizacional que contempla oito dimensões (“clareza de objetivos”, “respeito e valorização”, “comunicação”, “sistema de recompensas”, “progressão na carreira”, “envolvimento na tomada de decisões”, “trabalho em equipa” e “moral e motivação”), o Questionário sobre a Perceção de Apoio Organizacional, o Questionário sobre Empenhamento Organizacional e o Questionário de Satisfação no Trabalho. O estudo demostrou que os indivíduos com maior perceção de apoio organizacional e clima organizacional, particularmente nas dimensões de “motivação e moral” e “envolvimento na tomada de decisão”, têm maiores níveis de empenhamento e satisfação no trabalho.
Abstract The present work paper explores the relationship between individual and organization, materialized through support and organizational climate with implications on the organizational commitment and job satisfaction levels. The lack of studies in the military context, particularly in Artillery Units, that explain the levels of commitment and satisfaction, justifies the relevance of this research. Data were collected based on a sample of 253 individuals from three Artillery Units. For the study were used the Organizational Climate Questionnaire covering eight dimensions ("clear goals", "respect and appreciation", "communication", "reward system", "career", "involvement in decision making", "teamwork" and "morale and motivation"), the Questionnaire on Perceived Organizational Support, the Organizational Commitment Questionnaire and the Work Satisfaction Questionnaire. The study demonstrated that individuals with higher perceptions of organizational support and organizational climate, particularly on the dimensions of "motivation and morale" and "involvement in decision making", have higher levels of commitment and job satisfaction.
