Este trabalho de investigação pretende ser um contributo para um melhor entendimento dos requisitos da adaptabilidade dos líderes às operações militares modernas. Neste sentido, o objetivo principal da investigação é identificar os requisitos de adaptabilidade dos líderes face às novas exigências e contribuir para o seu desenvolvimento em operações militares modernas. Para tal, procura-se identificar as principais mudanças e alterações nas operações militares e no ambiente operacional onde decorrem. A abordagem segue uma metodologia qualitativa por entrevista e quantitativa por questionário. As entrevistas foram realizadas a militares que exerceram funções de comando nos teatros de operações do Afeganistão (AFG) ou do Kosovo (KOS) para analisar a adaptabilidade dos líderes militares portugueses em missões nas FND ao nível da liderança organizacional e direta. Com as entrevistas realizadas especificamente aos militares que exerceram funções de comando no TO do AFG pretendeu-se caraterizar as operações militares modernas. Procedeu-se também a uma análise quantitativa da adaptabilidade através do questionário adaptado por nós e desenvolvido por Pulakos, et al. (2000). A amostra compreendeu 122 oficiais (com graduação igual ou superior a capitão/capitão-tenente) pertences às Forças Armadas e à GNR. A análise das entrevistas e dos questionários mostra que as dimensões de adaptabilidade propostas por Pulakos et al. (2000) são requisitos de adaptabilidade do líder face às operações militares modernas (caraterizadas pela imprevisibilidade, pelo risco e potenciais ameaças) que os nossos militares estão expostos. A análise dos resultados dos questionários permite verificar que a frequência de exposição às dimensões de adaptabilidade foi baixa quer para os líderes das FA e da GNR; Verifica-se que os militares que participaram em missões onde o grau de ameaça é médio ou elevado, a frequência de exposição de exposição a requisitos de adaptabilidade cultural, físicos e de aprendizagem de novas tecnologias ou procedimentos é maior do que aqueles que participaram em missões onde o grau de ameaça é reduzido. Ou seja, a frequência da adaptabilidade cultural, física e de aprendizagem de novas tecnologias ou procedimentos difere consoante o grau de intensidade da ameaça. Verifica-se ainda que quanto maior a duração das missões e o quantitativo de missões em funções de comando, mais expostos os lideres estão a situações de crise ou emergência e maior a sua necessidade em se atualizarem em conhecimento. Consequentemente, a frequência com que terá de se adaptar física e culturalmente também será maior, principalmente se o risco da ameaça for elevado; A importância atribuída à necessidade de lidar com situações de crise ou emergência e de lidar com situações de stress no trabalho aumenta com o número de missões e com a idade dos líderes militares. Verifica-se ainda que as dimensões de adaptabilidade que se consideram críticas para fazer face às operações militares modernas e que exigem treino adicional aos líderes militares são as seguintes: a adaptabilidade cultural; o lidar com situações imprevistas; o resolver problemas com criatividade; e o lidar com stress do trabalho. A criação de um curso/módulo de liderança específico para comandantes e para a missão constitui-se como uma medida importante na preparação para as missões. Dado que as dimensões de adaptabilidade são bastante amplas, as futuras investigações devem estudar, do ponto de vista qualitativo, subdimensões mais específicas da adaptabilidade às operações militares modernas. Abstract: This research aims to contribute to a better understanding of leader’s adaptability requirements in modern military operations. The main objective of the research is to identify leader’s adaptability requirements to face new demands and contribute to their development in modern military operations. In this respect, we seek to identify the major changes in military operations and the operating environment in which they occur. The approach follows a methodology for qualitative interviews and quantitative questionnaire. The interviews were conducted in military exercised command functions in the theatres of operations in Afghanistan (AFG) and Kosovo (KOS) in order to analyze the adaptability of Portuguese military leaders in missions FND at the organizational and direct level leadership. The intent of the interviews with military officers, who commanded at the TO AFG level, was to characterize the current environment of modern military operations. The procedure was also a quantitative analysis of adaptability through the questionnaires developed by us and adapted from Pulakos, et al. (2000). The sample consisted of 122 officers (with graduation higher than Captain or similar) belonging to the Armed Forces and the National Guard. The analysis of the interviews and the questionnaires shows that the dimensions of adaptability offered by Pulakos et al. (2000) are leading the requirements of adaptability to face modern military operations (featured by unpredictability, risk and potential threats) that our soldiers are exposed to. The questionnaire results show that: the frequency of exposure to the dimensions of adaptability was low both for the leaders of the FA and the GNR; Our research shows that the military members who participated in missions where the threat level was medium or high, and exposure was frequent, the physical ability of learning new technologies is different from when the threat level is medium or high. Greater than those who participated in missions where the level of threat is reduced. The frequency of cultural adaptability, physical and learning new technologies or procedures differ depending on the intensity of the threat. It was also found that the longer the duration of missions, combined with serving in a command position, increased the exposure of these leaders to situations of crisis or emergency and likewise increased the necessity to update their knowledge. Consequently, the frequency with which leaders will have to adapt physically and culturally will also be higher, especially if the risk of threat is high. The importance attached to the need to deal with a crisis or emergency as well as deal with stressful situations at work increases with the number of missions and at the age of military leaders. The research also identified the dimensions of adaptability that are considered critical to meet modern military operations and require additional training to military leaders as: cultural adaptability, dealing with unforeseen situations, solving problems creatively, and dealing with job stress. The creation of a course / module leadership specific to commanders and mission are an important step in preparing for missions. Since the dimensions of adaptability are quite broad, future research should study the qualitative point of view, and, more specifically, the sub-dimensions of adaptability to modern military operations.
