How first-generation professionals navigate and overcome early-stage career barriers: designing, implementing, and managing diversity initaiatives at beiersdorf

Resumo:This study investigates how early-career First Gen professionals navigate the transition from university to work. Drawing on Bourdieu’s capital framework and a thematic analysis of 32 interviews, it identifies key barriers: limited social capital, workplace unfamiliarity, and financial pressure; and the informal strategies used to overcome them. The findings contribute to career research by showing how First Gens actively build capital through self-directed learning, networking, and identity work. Practical recommendations include simplifying recruitment, offering mentorship, and increasing role model visibility. The study offers both theoretical insights and actionable guidance for organizations aiming to attract first-generation talent and proactively reduce career barriers.
