The impact of source credibility and feedback delivery on feedback acceptance and its subsequent effect on employee behavior

Resumo:While the research on performance feedback processes is well established, this study focuses on how feedback delivery moderates the relationship between source credibility and feedback acceptance, and how this acceptance subsequently affects Organizational Citizenship Behavior (OCB) and Counterproductive Work Behavior (CWB). A 2x2 vignette study will explore four scenarios to understand under what conditions negative feedback is most likely to be accepted and how it influences workplace behavior. The theoretical background reviews the role of source credibility, feedback delivery, and the resulting behavioral impacts, setting the foundation for four hypotheses related to feedback in organizational settings. The study uses statistical analysis to examine these hypotheses and uses a cross-sectional survey design with 233 respondents from different industries, whereas most of them are located in Europe, specifically in Germany. The results support the hypotheses that source credibility positively influences feedback acceptance and that this relationship is moderated by feedback delivery. Additionally, feedback acceptance was found to promote organizational citizenship behaviors (OCB) and reduce counterproductive work behaviors (CWB). A moderation-mediation analysis further revealed that positive feedback delivery diminished the role of source credibility in feedback acceptance, highlighting that delivery quality can outweigh source credibility in promoting feedback acceptance.
